Effect of Human Resource Accounting Education on Students’ Knowledge of Employee Value Measurement in Nigerian Universities

 

Abstract

Human resource accounting has become an important area of contemporary accounting education as organizations increasingly recognize employees as significant contributors to organizational performance and value creation. Traditional accounting systems generally focus on financial and physical resources, while limited attention may be given to the identification, measurement, and reporting of the value associated with human resources. Human Resource Accounting Education provides Accounting Education students with opportunities to understand concepts and techniques for measuring employee-related investments, costs, contributions, and value within organizations. However, students in Nigerian universities may have limited exposure to practical and contemporary human resource accounting concepts, which may affect their knowledge of employee value measurement. Against this background, this study investigates the effect of Human Resource Accounting Education on students’ knowledge of employee value measurement in Nigerian universities. The study will be anchored on Human Capital Theory, Experiential Learning Theory, and Resource-Based View Theory. Human Capital Theory explains employees as valuable resources whose knowledge, skills, experience, and capabilities contribute to organizational productivity and economic value. Experiential Learning Theory explains how students develop deeper understanding through practical activities, case analysis, reflection, and application of accounting concepts. Resource-Based View Theory emphasizes the importance of valuable, rare, and difficult-to-replicate organizational resources, including human capabilities, in creating sustained organizational value. Collectively, these theoretical perspectives provide a suitable framework for explaining how Human Resource Accounting Education may influence students’ knowledge of employee value measurement. The study will adopt a quantitative quasi-experimental research design. The population will comprise Accounting Education students enrolled in selected Nigerian universities. A multistage sampling technique will be used to select states, universities, departments, levels of study, classes, and eligible students. Data will be collected using structured questionnaires, employee value measurement knowledge tests, human resource accounting case studies, practical assessment tasks, scenario-based questions, observation checklists, and pre-test and post-test instruments. Where a quasi-experimental design is adopted, employee value measurement knowledge scores before and after exposure to Human Resource Accounting Education may be compared with those of a control group receiving conventional accounting instruction to determine changes associated with the educational intervention. Diagnostic tests will also be conducted to assess the reliability, validity, and robustness of the findings. The study is expected to find that Human Resource Accounting Education has a significant positive effect on students’ knowledge of employee value measurement in Nigerian universities. Students exposed to structured Human Resource Accounting Education are expected to demonstrate improved understanding of how employee-related costs, investments, capabilities, and future economic contributions can be identified, analysed, and measured. Exposure to human resource accounting concepts may improve students’ understanding of employees as organizational resources and strengthen their ability to distinguish employee-related expenditure from employee value. Recruitment and acquisition-cost activities may improve students’ understanding of the costs associated with obtaining employees. Training and development activities may strengthen students’ understanding of investments made to improve employee capabilities. Historical-cost exercises may improve students’ understanding of measuring employee-related investment based on actual expenditure. Replacement-cost activities may strengthen students’ ability to estimate the cost of replacing employees with comparable human resources. Opportunity-cost activities may improve students’ understanding of the value of alternative uses of employees. Economic-value activities may strengthen students’ understanding of employee service potential and expected future contributions. Present-value exercises may improve students’ ability to estimate employee value based on expected future earnings and appropriate discounting techniques. Exposure to established human resource valuation models may strengthen students’ understanding of different approaches to employee value measurement. Employee productivity activities may improve students’ ability to relate employee contributions to organizational output. Performance-measurement exercises may strengthen students’ understanding of employee contribution and organizational performance. Employee retention and turnover activities may improve students’ ability to identify the financial implications of retaining or losing employees. Human capital investment activities may strengthen students’ understanding of employee-related expenditure as an organizational investment. Human capital efficiency exercises may improve students’ ability to interpret the relationship between employee investment and organizational value creation. Value-added-per-employee activities may strengthen students’ ability to evaluate employee contribution using financial and operational indicators. Revenue-per-employee and profit-per-employee exercises may improve students’ ability to interpret employee productivity measures. Human capital return-on-investment activities may strengthen students’ understanding of returns associated with investment in employees.
